Context and Initial Approach:
AptoLink were asked to support a colleague, within a UK business, who had been diagnosed with Motor Neurone Disease (MND), a progressive neurological condition that affects the motor neurons in the brain and spinal cord, leading to muscle weakness, difficulties with movement, and eventually loss of speech and mobility. The individual was experiencing increasing physical limitations, including difficulty with mobility, fine motor skills, and fatigue. AptoLink’s goal was to implement reasonable adjustments that would allow them to continue working in a way that accommodated their evolving needs.
Approaches Taken:
1. Understanding the Individual’s Needs:
• We began by having a compassionate and confidential conversation with the colleague to understand how MND was affecting their ability to work. They expressed concerns about their decreasing mobility, difficulties with typing and using a computer, and the fatigue that often limited their ability to complete tasks.
• We discussed their current coping strategies and any adjustments they had already implemented or were considering.
2. Tailored Adjustments
Mobility Support:
• Accessible Workspace: We arranged for the colleague’s workspace to be moved to a location that was fully accessible, close to the entrance, restrooms, and other essential facilities. The workspace was also adjusted to accommodate a wheelchair, with sufficient space for easy movement.
• Adjustable Furniture: We provided ergonomic furniture, including an adjustable-height desk and a supportive chair, to reduce physical strain and allow the colleague to work comfortably whether sitting or standing.
Assistive Technology
• Voice Recognition Software: As the colleague’s ability to type diminished, we introduced voice recognition software that allowed them to dictate emails, documents, and other written communications. This reduced the need for manual typing and helped maintain their productivity.
• Adaptive Devices: We also arranged for adaptive devices such as an ergonomic mouse and keyboard with larger keys, as well as alternative input devices like a trackball, to make it easier for the colleague to interact with their computer.
Flexible Working Arrangements:
• Remote Work Options: To accommodate days when commuting was too challenging, we implemented a flexible remote work policy that allowed the colleague to work from home as needed. This flexibility also helped them manage their energy levels more effectively.
• Reduced Hours and Breaks: We worked with the colleague and their manager to adjust their working hours, allowing for more frequent breaks to combat fatigue and reducing overall hours if necessary, without compromising their role or responsibilities.
3. Ongoing Support and Feedback:
• Regular Review Meetings: We scheduled regular check-ins with the colleague to assess how the adjustments were working and to address any new challenges that arose as their condition progressed. This allowed us to make timely modifications to the support plan, ensuring that it remained effective and relevant.
• Collaboration with the Team: With the colleagues consent, we worked with the team to foster a supportive environment. This included educating the team on the importance of patience, clear communication, and offering help when needed, all while maintaining the colleague’s dignity and independence.
Challenges and Solutions
One of the primary challenges was the progressive nature of MND, which meant that the colleague’s needs were constantly evolving. To address this:
• Proactive Planning: We took a proactive approach by anticipating potential future needs based on the progression of the disease. This included planning for further mobility aids, more advanced assistive technology, and potential changes in work responsibilities as the colleague’s physical abilities declined.
• Adaptive Support: We adopted a flexible and adaptive support model that allowed us to quickly implement new adjustments as needed. For example, when the colleague’s ability to use voice recognition software became limited, we explored alternative communication tools, such as eye-tracking technology.
Another challenge was ensuring that the adjustments did not make the colleague feel isolated or dependent, particularly as their physical abilities diminished. To manage this:
• Empowerment Through Involvement: We involved the colleague in every decision regarding their adjustments, ensuring that they had control over the changes being made and felt empowered to voice their preferences.
• Maintaining Social Connection: I encouraged the team to maintain regular social interactions with the colleague, both in person and virtually, to ensure they remained an integral part of the team. This included inviting them to virtual meetings, team lunches, and informal catch-ups, all adjusted to accommodate their needs.
Ensuring Tailored Support:
To ensure that the support was specifically tailored to the individual with MND:
• Personalised Solutions: All adjustments were based on the colleague’s direct feedback and the specific challenges they faced due to MND. For example, the choice of assistive technology and the design of their workspace were customised to their current and anticipated needs.
• Continuous Collaboration: We maintained ongoing communication with the colleague, their manager, and their healthcare providers to ensure that the support plan was continuously updated and aligned with their evolving needs.
• Holistic Consideration: I considered not only the physical adjustments needed but also the emotional and psychological support required. This holistic approach ensured that the colleague felt supported in all aspects of their work and well-being.
Outcome:
The adjustments led to a significant improvement in the colleague’s ability to manage their work despite the challenges posed by MND. They reported feeling more comfortable, supported, and valued in their role. The proactive and flexible approach to adjustments allowed them to continue contributing to the team for as long as possible, and the supportive environment helped maintain their morale and dignity throughout their journey with MND.
